In the world of high-end golf and hospitality, the transition from operational excellence to strategic leadership requires a sharp eye for detail and a robust methodological framework. Hugo Oliveira embodies this progression.

A product of the Resonance Golf Collection ecosystem, Hugo’s journey began at Golf de Seignosse as Front Office Manager, followed by several successful years as Director of Golf de Roquebrune.

Recently appointed as General Manager at Opio Valbonne Golf Resort, Hugo brings a unique perspective shaped by his roots in the Landes region, where his parents’ restaurant instilled in him a passion for food & beverage and the fundamental art of hospitality.

Today, he is at the helm of one of the French Riviera’s most prestigious venues, managing the delicate balance between a historic golf course and a premium hotel, La Bégude.

The Value of Mystery Audits

When I arrived at La Bégude (the hotel heart of the resort), mystery audits allowed me to establish a factual diagnosis of the real quality of the experience lived by our guests across all departments.

These audits highlight “consistency gaps,” which are often linked to old habits, peaks in activity and the integration of new staff. These are very concrete elements that we can act upon quickly. My message to the team has always been transparent: this is not about penalising anyone; it is about progressing together through simple, effective processes. We use these audits as a tool for dialogue and collective construction, valuing existing strengths while working step-by-step on areas for improvement.

How to use Data Tools

These tools provide a clear framework shared by everyone. This allows us to quickly transmit what we expect, not just in terms of procedures, but especially regarding posture, attitude and the true meaning of service.

The idea isn’t to revolutionise everything. On the contrary, I used these tools extensively to implement Resonance standards during my time at Roquebrune. It helps us structure identified common processes while integrating the best practices already present within the teams. Each member brings their own experience and perspective, and the tool helps us extract the best possible output for the guest experience.

Concretely, new hires understand the expected service standards from day one. They have clear benchmarks on the how and why, which helps them integrate into a collective dynamic much faster, regardless of their professional background. When used correctly, it is a genuine training accelerator.

Changing established attitudes and behaviour

I want to remain honest: Rome wasn’t built in a day. Over time at La Begude, we are triggering a collective awareness. The teams are starting to understand that every detail counts. They see that their individual roles have a direct impact on the overall perception of the resort. Crucially, they are beginning to view guest feedback not as a personal criticism, but as a lever for global progression.

We have already implemented concrete actions, such as drafting a standardised “welcome script” (for both phone and face-to-face interactions) in collaboration with all Resonance directors. We’ve also done deep work on sales motivation and the quality of the initial greeting. These elements provide structure, confidence and consistency. Our recent audit scores were very encouraging, which validates our direction and reinforces the team’s desire to excel.

Why it’s better to work with data

It allows a manager to move away from “feelings” and into concrete, measurable management. Data is a decision-making tool, but also a formidable managerial support.

It facilitates dialogue with teams because we are discussing facts. It helps me prioritise which actions to implement and strengthens a common culture around consistent guest experience. Anyone can be high-performing once in a while – what makes the difference in a premium resort is the ability to maintain a high level of service day after day, year-round.

A final piece of advice

Data is not a control tool; it is a growth tool. It’s not there to point fingers, but to help you see clearly, take a step back, and move in the right direction.

It reveals the potential of your teams, structures your management, and builds a sustainable guest experience without looking for “quick fixes.” We aren’t talking about overturning a resort overnight, but about installing solid, coherent foundations. Service quality is rarely lost through a lack of know-how; it is usually lost through an accumulation of bad habits. The right data helps to prevent that drift.
